Objective: In recent decades, due to rapid and widespread changes in work environments and social developments, work-family conflict has become one of the key issues in the field of human resource management and organizational psychology. This conflict arises when the pressures and responsibilities arising from the professional and personal lives of individuals conflict with each other in such a way that playing a role in one of these areas negatively affects the other. This problem is not limited to male and female employees, but has gained new dimensions with the increase in women's participation in the labor market and men's job roles in family environments. In this regard, the main purpose of this study is to determine the effect of work-family conflict on the intention to relocate and organize librarians in public libraries in Markazi Province, considering the mediating role of stress and burnout.
Method: The present study is applied in terms of purpose and is descriptive-survey in terms of the nature and method of data collection, and cross-sectional in terms of time. The statistical population includes all librarians working in public libraries in Markazi Province who were working in 1403, and the statistical sample was determined by stratified random sampling using the Cochran formula, 120 people. The measurement tools include family-work conflict questionnaires from Carlson et al. (2000); Job stress & burnout were from Shin et al. (2021) and turnover intention was from Roodt (2004). The validity of the questionnaires was measured by the method of construct validity through factor analysis and its reliability through Cronbach's alpha. In order to analyze the data from structural equation modeling method and SPSS 25 & Smart PLS 3 softwares was used.
Findings: The results of the study showed that at sig. less than 0.01, work-family conflict has a positive and significant effect on employee turnover and organizational intention, job stress, and burnout, and the positive and significant effect of job stress and burnout on librarian turnover and organizational intention was also confirmed. Finally, job stress and burnout play a significant mediating role in the relationship between work-family conflict and turnover and organizational intention of librarians in public libraries in Markazi province.
Conclusion: The present study showed that to reduce work-family conflict, creating support programs such as flexible working hours, teleworking, and more sick leave helps employees to achieve a better balance between personal and professional life and increase their job satisfaction. Also, holding training workshops on time management and stress reduction can help librarians deal with work-family conflict and improve coping skills. Regarding reducing job stress, holding training courses on stress management and promoting a culture of social support in the workplace by creating support groups and encouraging social interactions can help reduce librarians' stress.
